绩效考核管理的smart原则
S：(Specific) 目标要清晰、明确，让考核者与被考核者能够准确的理解目标;
M：(Measurable) 目标要量化，考核时可以采用相同的标准准确衡量;
A：(Attainable) 目标要通过努力可以实现，也就是目标不能过低和偏高，偏低了无意义，偏高了实现不了;
R：(Relevant) 目标要和工作有相关性，不是被考核者的工作，别设定目标;
T：(Time bound) 目标要有时限性，要在规定的时间内完成，时间一到，就要看结果。
绩效面谈的SMART原则
S——specific，直接具体原则。面谈交流要直接而具体，不能作泛泛的、抽象的、一般性评价。对于主管来说无论是赞扬还是批评，都应有具体、客观的结果或事实来支持，使员工明白哪些地方做得好，差距与缺点在哪里。既有说服力又让员工明白主管对自己的关注。如果员工对绩效评估有不满或质疑的地方，向主管进行申辩或解释，也需要有具体客观的事实作基础。这样只有信息传递双方交流的是具体准确的事实，每一方所做出的选择对另一方才算是公平的，评估与反馈才是有效的。</P>
M——motivate，互动原则。面谈是一种双向的沟通，为了获得对方的真实想法，主管应当鼓励员工多说话，充分表达自己的观点。因为思维习惯的定向性，主管似乎常常处于发话、下指令的角色，员工是在被动地接受;有时主管得到的信息不一定就是真实情况，下属迫不及待的表达，主管不应打断与压制;对员工好的建议应充分肯定，也要承认自己有待改进的地方，一同制定双方发展、改进的目标。
A——action，基于工作原则。绩效反馈面谈中涉及到的是工作绩效，是工作的一些事实表现，员工是怎么做的，采取了哪些行动与措施，效果如何，而不应讨论员工个人的性格。员工的优点与不足都是在工作完成中体现出来的。性格特点本身没有优劣好坏之分，不应作为评估绩效的依据，对于关键性的影响绩效的性格特征需要指出来，必须是出于真诚的关注员工与发展的考虑，且不应将它作为指责的焦点。
R——reason，分析原因原则。反馈面谈需要指出员工不足之处，但不需要批评，而应立足于帮助员工改进不足之处，指出绩效未达成的原因。出于人的自卫心理，在反馈中面对批评，员工马上会做出抵抗反应，使得面谈无法深入下去。但主管如果从了解员工工作中的实际情形和困难人手，分析绩效未达成的种种原因，并试图给以辅助、建议，员工是能接受主管的意见甚至批评的，反馈面谈也不会出现攻守相抗的困境。
T——trust，相互信任原则。没有信任，就没有交流，缺乏信任的面谈会使双方都会感到紧张、烦躁，不敢放开说话，充满冷漠、敌意。而反馈面谈是主管与员工双方的沟通过程，沟通要想顺利地进行，要想达到理解和达成共识，就必须有一种彼此互相信任的氛围。主管人员应多倾听员工的想法与观点，尊重对方;向员工沟通清楚原则和事实，多站在员工的角度，设身处地为员工着想，勇于当面向员工承认自己的错误与过失，努力赢取员工的理解与信任。
所以根据不同的情况和外部条件,此原则也是可以调整其含义的。
绩效考核的smart原则特点
1、重视人的因素。
目标管理是一种参与的、民主的、自我控制的管理制度，也是一种把个人需求与组织目标结合起来的管理制度。在这一制度下，上级与下级的关系是平等、尊重、依赖、支持，下级在承诺目标和被授权之后是自觉、自主和自治的。
2、建立目标锁链与目标体系。
目标管理通过专门设计的过程，组织的整体目标逐级分解，转换为各单位、各员工的分目标。从组织目标到经营单位目标，再到部门目标，最后到个人目标。在目标分解过程中，权、责、利三者已经明确，而且相互对称。这些目标方向一致，环环相扣，相互配合，形成协调统一的目标体系。只有每个人员完成了自己的分目标，整个企业的总目标才有完成的希望。
3、重视成果
目标管理以制定目标为起点，以目标完成情况的考核为终结。工作成果是评定目标完成程度的标准，也是人事考核和奖评的依据，成为评价管理工作绩效的唯一标志。至于完成目标的具体过程、途径和方法，上级并不过多干预。所以，在目标管理制度下，监督的成分很少，而控制目标实现的能力却很强。
“目标管理”的概念是管理专家彼得·德鲁克(PeterDrucker)1954年在其名著《管理实践》中最先提出的，其后他又提出“目标管理和自我控制”的主张。德鲁克认为，并不是有了工作才有目标，而是相反，有了目标才能确定每个人的工作。所以“企业的使命和任务，必须转化为目标”，如果一个领域没有目标，这个领域的工作必然被忽视。因此管理者应该通过目标对下级进行管理，当组织最高层管理者确定了组织目标后，必须对其进行有效分解，转变成各个部门以及各个人的分目标，管理者根据分目标的完成情况对下级进行考核、评价和奖惩。
